摘 要:
Drawing on the normalization theory of organizational corruption and sensemaking theory, we develop and test a longitudinal model of organizational newcomers’ slippery slope, in which a work unit’s existing instrumental climate increases newcomers’ unethical pro-organizational behavior (UPB) over time through the serial mediation of perceived instrumental climate, organization-serving cognitions, and moral disengagement. The mediated relationship is enhanced by the instrumental climate’s strength but weakened by newcomers’ moral identity. We conducted a longitudinal field survey of newcomers and their managers and veteran coworkers, and a follow-up qualitative study including interviews and secondary documents. Multilevel latent growth modeling analyses of the survey data supported most of the hypotheses, and content analyses of the interviews shed light on how the newly hired employees shift their orientation from public service to organizational profit due to intensive socialization efforts coordinated between the organization and the work units. Our research contributes to behavioral ethics literature by revealing how organizational instrumentalism engenders UPB through sensemaking and rationalization processes. Additional theoretical implications for understanding the socialization of UPB and managerial implications for reducing UPB are discussed.
